Every exit interview asks the same question, more or less politely: why are you leaving? And every exit interview gets some version of the same safe answer: better compensation, better opportunity, a role closer to home. It's also, according to Gallup's most recent employee turnover research, not usually the real answer. Gallup finds that 42% of employees who voluntarily left their job say their manager or organisation could have done something to prevent it — pointing squarely at management, not compensation, as the largest preventable driver. It's also the one most organisations are least equipped to see coming, because it rarely shows up honestly in an exit interview.

Why people don't say it on the way out

Telling HR "my manager was the problem" carries real social cost — it can read as a personal complaint rather than structural feedback, it risks the reference, and it rarely changes anything for the person already halfway out the door. So the true driver gets rounded down to something safer, and the organisation walks away believing its compensation is the issue, when the actual leak is somewhere else entirely.
